الوصف: 本研究旨在探討綜合旅行社員工工作環境與工作焦慮對留任意願之影響,並了解不同背景變項之差異情形。本研究以台灣地區員工數排名前五大之綜合旅行社內部員工為研究對象,採用配額抽樣方式進行問卷調查,共發放 330份問卷,有效問卷為 316份,有效問卷回收率約為95.7%。所得資料經描述性統計、獨立樣本 t 檢定、單因子變異數分析、多元迴歸分析及卡方檢定分析等方法進行假設驗證。研究結果顯示男性員工留任意願高於女性員工,年齡50歲以上的員工留任意願高於其他年齡層,年資20年以上的員工留任意願最高,資訊部門員工留任意願高於其他部門員工,擔任主管職員工留任意願也高於一般員工;在工作焦慮方面,年齡40-49歲的員工工作焦慮高於其他年齡層,擔任主管職員工工作焦慮也高於一般員工;升遷制度對於工作焦慮有顯著負向影響;工作焦慮對留任意願有顯著負向影響;工作環境之四項因素對留任意願都具有顯著正向影響,其中以薪酬制度為影響最大之因素,主管領導風格次之,第三為升遷制度,第四為職場友誼。最後,根據研究結果提出具體建議,提供予旅行業業者、經營管理者,與未來研究者參考。 ; The purpose of this study is to explore the impact of comprehensive travel agency employees' working environment and work anxiety on their intention to stay, and to understand the differences in variables with different backgrounds. This study took the internal employees of the top five comprehensive travel agencies in Taiwan as the research object, and used a quota sampling method to conduct a questionnaire survey. A total of 330 questionnaires were distributed, and the number of valid questionnaires was 316. The effective questionnaire recovery rate was approximately 95.7%. The obtained data were hypothesis verified using methods such as descriptive statistics, independent sample t-test, single-factor analysis of variation, and multiple regression analysis. The results indicate that male employees have a higher intention to stay than female employees. Employees aged 50 and above have a higher intention to stay than those in other age groups. Employees with over 20 years of tenure have the highest intention to stay. Employees in the information technology department have a higher intention to stay than those in other departments. Employees in supervisory positions also have a higher intention to stay than regular employees. Regarding job anxiety, employees aged 40-49 have higher job anxiety than those in other age groups. Supervisory employees also have higher job anxiety than regular employees. Promotion systems have a significant negative impact on job anxiety.
